L'objectif de ce travail est de proposer, illustrer et justifier un paradigme d'analyse de la convergence des buts dans l'entreprise. Celle-ci est définie comme une volonté de conciliation entre les objectifs et les intérêts de l'organisation et ceux de ses membres, dont l'initiative incombe a l'organisation et qui repose sur la maîtrise d'un équilibre instable, contingent et évolutif entre deux composantes contradictoires mais complémentaires: la convergence des résultats individuels et la convergence des valeurs "communielles". Selon le paradigme, le développement de l'une des deux composantes a tendance a s'opposer a celui de l'autre; il ne peut se maintenir dans le temps a un certain niveau sans que l'autre se manifeste a un niveau comparable; sans un équilibre de deux composantes, en accord avec les exigences de l'environnement, il ne peut y avoir de succès économique durable pour l'entreprise. Quatre modèles types de convergences des buts sont identifies dans la littérature sur le management; quatre cas de grandes entreprises montrent que ces modèles types sont toujours en vigueur. Une grille d'analyse de la convergence des buts est élaborée; elle est appliquée a l'étude de l'évolution du monde de convergence des buts sur dix ans de quatre entreprises moyennes d'un même secteur industriel. Le paradigme propose, qui donne une cohérence a l'étude des quatre modèles types identifies, est étayé par les huit expériences du terrain.
