A variety of factors contribute to women's underrepresentation in educational administration, particularly in positions that traditionally lead to the superintendency. This study examines the career pathways of female superintendent aspirants from the elementary principalship. A conceptual framework based on career development and motivation theories was developed to guide this inquiry. Using a convergent mixed methods design, a survey of a random sample of female elementary principals and interviews from case studies reveals that aspirants to the superintendency perceive district-level positions as accessible and advantageous to their career development. The results of this study support the use of alternative career pathways to the superintendency among female elementary principals who are historically underrepresented in top leadership positions. The implications of this study suggest that women develop aspirations to the superintendency and make career pathway decisions based on their career commitments and the value they imbue in gaining leadership experience in sentinel positions as opposed to following a traditional hierarchy to career advancement. Furthermore, the implications of this study include a re-envisioning of inquiries into women's access to the superintendency to shift from a gender-specific lens to include a focus on the role of diverse professional experiences and leadership development in superintendent preparation. Professional practices such as mentorships and professional networks would promote women's aspirations and attainment of school and district leadership positions.

After World War II, however, a backlash against single women educators and a rigid realignment of gender roles in schools contributed to a rapid decline of women school administrators across the country, a decline from which there has been little recovery to the present. Destined to Rule the Schools tells the story of women and school leadership in America from the common school era to the present. In a broad sense, it offers an historical account of how teaching became women's work and the school superintendency men's. Blount explores how power in school employment has been structured unequally by gender. It focuses on the superintendency because an important component of the effort to establish control of schools has occurred in contesting the definition of this position. Unique and important contributions of this volume include: the only published comprehensive statistical study describing the number of women superintendents throughout the twentieth century, an analysis suggesting that the superintendency may have become an appointive position in part to remove it from the influence of newly enfranchised women voters, a discussion of the role of homophobia in creating and perpetuating rigid gender divisions in school employment, and a broad analysis that integrates the histories of teaching and school administration.

Men continue to outnumber women in public school superintendent roles by a 4:1 ratio. However, women outnumber men by a 4:1 ratio in teaching roles in public school districts. In addition, more women than men hold superintendent certificates and educational doctorates. Due to this puzzling discrepancy, it is important to understand possible factors in the form of gendered barriers to access that could lead to the unequal representation of women in superintendent positions. In this study, I examined how these barriers manifested in the experiences of female superintendents participating in the study, how they influenced the hiring experiences of these participants, and how they impacted these female leaders throughout their careers. With this study, I investigated barriers associated with holding mechanisms, gendered norms, and gendered filters that may limit women's access to superintendent roles. Women's experiences of the origins and effects of gender normative perceptions and hiring practices have potential for contributing to the study of gender equity in the field of education and beyond. Findings could provide implications for increasing women's opportunities to serve beyond central office positions in public school districts. Possibilities exist for identifying practices in organizations that have hired women to serve at the highest level of school district leadership; that of the superintendent of schools.

Barriers which hinder career advancement of women are complex and varied. They have become top agenda items for most corporations and the gov-ernment. The "glass ceiling" is a term that symbolizes a variety of barriers that prevent qualified individuals from advancing higher in their organization. Although many women hold management positions, few have made the breakthrough to top-level positions. To determine what conditions are required for women to attain top executive positions, an ethnographic study was conducted at a hospital. The study was limited to four women who held executive positions: one associate administrator, one interim associate administrator, one director and the CEO. An in-depth data gathering technique using observation, interviews and documentation was used to investigate factors such as education/skills, influences, support, barriers and corporate culture. The findings revealed: (a) having opportunities to be participating, valued family members and to compete in activities while young helps girls to develop a sense of competence and mastery; (b) education, credential building experiences, certain competencies and being willing to take risks are necessary for success; (c) having certain attitudes and philosophies are crucial factors in their success; (d) mentors, network involvement and relationships with peers does affect mobility; (e) the women did have a career plan, not in the sense of a linear career plan, but rather one in the form of the spiral career concept; (f) the hospital is a structure which provides opportunities to develop careers; (g) the women understand, accept and have learned to adapt to the culture of the society in which they live and work; (h) the women are savvy at expressing, affirming and communicating the substance of their culture to others; (i) the amount of prejudice a woman encountered depended upon several components; and (j) the barriers to advancement experienced by the women do not confirm those discussed in the review of literature. Further research is recommended on the qualifications of male and female CEOs, educational programs most appropriate for female executives, how successful female executives learned to deal with their barriers and why certain organizations do not have top female executives.

The present dissertation consists of three studies that explored diverse aspects of the relationship between social-contextual factors and women's career development. The first study focused on Korean female work-bound adolescents, examining the influence of career-related supports provided by schools and families on adolescents' career adaptability and job satisfaction. Results showed that female work-bound adolescents' job satisfaction was significantly affected by career adaptability and school and family supports. Findings also showed that female adolescents' job satisfaction was less influenced by career adaptability than that of men. The second study investigated gender differences in occupational aspirations using a newly developed psychometric instrument, the Subjective Occupational Aspiration Scale. Results showed that men and women did not differ in their overall level of subjective occupational aspiration, suggesting that gender socialization did not significantly differentiate between men's and women's internal longings or preferences regarding occupations. However, women who aspired to traditionally female jobs had lower subjective occupational aspirations than women who wanted traditionally male jobs. The third study identified career patterns of U.S. college-educated women during mid-career using economic attainment as an indicator of their career attainment. Also, the third study examined the influence of family on women's career patterns. Five distinct career patterns were identified. The majority of women in this study belonged to the sustained growth group in which women's economic attainment increased continuously and consistently. The other four groups showed either sporadic or limited economic attainment patterns. Sustained growth women appeared to be less involved in family responsibilities than women in the other four groups. This study also revealed a noticeable influence of fathers on women's career patterns. Across all the groups, job satisfaction appeared to be the same. Overall, the findings of the three studies help enhance the understanding of the influence of environmental factors on women's career development.
