Abstract: While work stress is experienced by nearly all employees at one time or another, the harmful effects of stress may be particularly acute for those in leadership positions. Leadership efficacy may shield some of the ill effects of work stress. However, personality variables are likely important as well. The purpose of the current study was to investigate the potential moderating effects of two personality traits, optimism and locus of control, on the relationship between a leader's efficacy and levels of stress. One hundred mid-level managers at a large industrial organization in Southern California participated in this survey research. Collected data was analyzed using correlations, as well as hierarchical multiple regression to test for the hypothesized moderation. Although the results did not find a relationship between optimism and stress, a marginal positive correlation between locus of control and stress was found. The findings of this study will contribute to our knowledge of coping strategies that are useful for organizational leaders. Practical implications and theoretical significance are discussed.

This study further examines and refines the antecedents of leader effectiveness. Specifically, I challenge the existing practice of promoting top salespeople into sales management roles, referred to by professionals as “promotion by production,” and identify alternative relevant factors within one’s personality, self-confidence, and motivation towards leadership that should be considered in the managerial selection process. While there has been significant investment by previous scholars on the topic of leadership, my study addresses several gaps within the literature by surveying over 250 active sales managers using Prolific. This paper extends research on newer leadership constructs including motivation to lead (MTL) and tests a comprehensive model to gain a more holistic understanding of the distal and proximal antecedents of leader effectiveness. Key findings include partial validation of the mediated relationship between individual differences, self-efficacy, motivation to lead, and leader effectiveness. Surprisingly, long-term orientation was found to be negatively related to motivation to lead yet positively related to leader effectiveness. Also, no relationship was detected for learning and performance avoid orientation which challenges existing research. In total, the findings have implications for hiring managers and leadership within organizations when selecting candidates for promotion, especially in sales departments.
