Research has shown that goal setting does not influence performance without a commitment to achieving the goal (Locke, Latham, & Erez, 1988). Level of goal commitment is predictive of actual performance. Other factors such as personality attributes influence the level of goal commitment and actual performance. The current study examined personality attributes of locus of control, self-efficacy, and conscientiousness on goal commitment and performance. It was found that goal commitment mediated the relationship between the personality attributes and performance. Self-efficacy was found to be a partial mediator between conscientiousness and goal commitment.

First, we find a positive treatment effect on the quality of submitted CVs. Second, there is no overall treatment effect on (short-term) labor market reintegration, but heterogeneous effects with respect to participants' Locus of Control that are consistent with psychological theory. The low costs of our intervention suggest high individual and social rates of return from a roll-out to other programs.
