"With over 50 million Americans residing in rural locations throughout the United States, rural nurses play a vital role in the health and wellbeing of these isolated populations. The rural nurse generally encounters unique challenges in the workplace such as limited orientation platforms, decreased accessibility to continuing education opportunities, deficient research opportunities, and the demands of a broad knowledge base that encompasses various nursing specialities. The purpose of this sequential explanatory study was to determine the perceptions of role ambiguity among registered nurses (RNs) in rural healthcare organizations and to examine the effect of such on the perceptions of role conflict, workplace effectiveness, and organizational commitment. The study addressed four hypothetical postulates developed from six research questions that examined a random, cross-sectional, convenience sample of rural registered nurses (RNs) across the United States. All research questions and hypotheses were analyzed using a variety of descriptive and correlational statistical tests (i.e. Spearman's rho) pertinent to the study design. Through the theoretical frameworks of Social Cognitive Career Theory, Structural Theory of Organizational Behavior, and Role Theory, the results demonstrated statistically significant positive correlations between rural RNs' perceptions of role ambiguity and perceptions of role conflict, workplace effectiveness, and organizational commitment. This study is valuable to healthcare administrators, nursing leaders, professional development educators, and direct care nurses for reducing rural RNs' role ambiguity and role conflict while enhancing their workplace effectiveness and organizational commitment"-- Abstract from thesis.
