Employees today report being too busy to talk with their friends and family, even though the number of hours that employees work has remained relatively constant over the last five decades. To explain this paradox, we explore the role of incentive systems in shaping how employees think about and allocate time to their social relationships. Across 4 studies (n = 132,139), we examine how exposure to performance incentives shape employees’ social interactions. Results from one archival dataset, one panel survey, and two experiments show that when employees’ pay is contingent on performance, they prioritize spending time with work ties at the sacrifice of spending time with personal ties. We also document a mechanism for these results: employees who are rewarded for their performance perceive work ties as more instrumental. These results are strongest when performance incentives are based on peer evaluations and administered to employees (vs. managers). These findings provide the first empirical evidence incentives shape employees’ social interactions both within and outside of the workplace, potentially providing a novel explanation for the dissolution of familial and close ties in North America.

Incentive contrast effects occur when reward values change from previous experience and comparisons are made between the previous and current value. The value reupdating depends on the relative outcomes that are comparable. The changes occur after exposure to the identical reward whose value has changed depending upon the differences between previous and current experiences. Studies have been done to examine the incentive contrast effects using extrinsic rewards, such as money and points earned. However, no studies have been done to investigate if intrinsic rewards can induce incentive contrast effects in humans and in general, how brain oscillations change related to incentive contrast effects. We predicted that the order of exposure to different levels of difficulty of the game would lead to incentive contrast effects. Specifically, we hypothesized that the performance of game playing would be enhanced in the easier-level immediately preceded by the difficult-level (positive contrast) and impaired in the difficult-level when preceded by an easier-level (negative contrast). Moreover, the greater positive emotional response was predicted to lead to better performance, while negative emotion would result in bad performance. In Experiment 2, brain oscillations were recorded at Fz and Cz sites after each session of game playing. We hypothesized that the power of beta oscillation would increase in positive incentive contrast, while the power of theta oscillation would increase in negative incentive contrast. Furthermore, we believe the theta/beta ratio would decrease in positive incentive contrast and increase in negative incentive contrast. Results supported these predictions partially that only negative behavioral incentive contrast effect was revealed in Experiment 1. The performance in the games was positively related to motivation and positive affect and negatively related to negative affect (frustration). No incentive contrast effect was found in psychological measures and brain oscillations in experiment 2. However, beta oscillation was discovered to be positively related to game difficulty. Conversely, theta/beta ratio decreased with game difficulty. These explorative studies will broaden the research of incentive contrast effects to intrinsic reward and provide some new insights into the brain mechanism of reward processing and specifically, incentive contrast effects.

For this, the perception of an experimental approach has been chosen. The target of the thesis is the development of the blueprint of an experiment to provide further research input on the effectiveness of financial incentives. To do so, the theoretical background for studying this problem is introduced by investigating the psychological and economical approaches to analyze the topic. Additionally, empirical and experimental studies dealing with this issue are presented. Based on those findings, the structure of an experiment to be carried out at university with students is developed and objectives, design and supplementary requirements for conducting this are discussed. Subsequent, suggestions for the analysis, reporting and possibly occurring challenges throughout the process of implementation are illustrated. The design of the experiment is giving a verification of before detected findings of a non-linear correlation between incentives and performance. In contrary to standard economic models, the relation is not predicted to be monotonic, but S-shaped. For this perspective, not only performance on varying incentive levels is analyzed, but also performance if payments are absent. Furthermore, the influence of publishing the course of incentive levels in the beginning of the experiment, in comparison to a task-to-task announcement is investigated. An evaluation of this relation is undertaken by studying the impact of financial incentives on performance of three observation groups through two different exercises with varying incentive levels during a real-effort experiment.
