Los objetivos del presente estudio fueron analizar la relación entre el liderazgo transformacional y la salud y el bienestar en empleados de países en desarrollo, y la confianza en el líder como mecanismo mediador. Se evaluaron simultáneamente indicadores tanto de problemas de salud (síntomas de malestar) como de bienestar psicológico y afectivo (satisfacción laboral). Se llevó a cabo un estudio cuantitativo, de corte transversal correlacional, complementado con técnicas cualitativas de exploración. El cuestionarlo fue respondido por 598 empleados de diferentes organizaciones de dos países en desarrollo (Colombia y México), cuyos valores culturales se diferencian de los de países en los que se ha estudiado tradicionalmente el estilo del liderazgo transformacional. Además, 12 empleados colombianos participaron en una entrevista semiestructurada. Se hicieron los respectivos análisis descriptivos y de consistencia interna. Se llevaron a cabo regresiones parciales con cada uno de los indicadores de bienestar. Después se analizaron de forma conjunta y a través de ecuaciones estructurales las relaciones que se propusieron en el modelo de la investigación, es decir, la relación del liderazgo transformacional con problemas de salud y el bienestar de los empleados de forma directa, e indirecta a través de la confianza en el líder como mecanismo mediador. Estas relaciones se controlaron por los datos sociodemográficos, la afectividad y la autoeficacia. Se realizó análisis de contenido del texto de las entrevistas. Los resultados de las regresiones y del modelo final indican que la confianza en el líder media totalmente la relación entre el liderazgo transformacional y la satisfacción laboral y los síntomas de malestar. Ni el liderazgo transformacional ni la confianza en el líder se relacionaron con el bienestar psicológico. Ninguna de las variables sociodemográficas fue significativa en el modelo, ni tampoco la autoeficacia en el trabajo. El afecto positivo y negativo sí se relacionaron con las variables del modelo. Los resultados indican que el posible efecto del liderazgo transformacional sobre la salud y el bienestar del empleado estaría limitado a promover aspectos afectivos del bienestar, pero no necesariamente en impulsar el sentido de propósito del empleado y su capacidad percibida para enfrentar los retos existenciales. Esto conlleva una discusión importante acerca del concepto de bienestar y sus diferencias provenientes de las corrientes filosóficas del hedonismo y la eudaimonía, diferencias que presentan serias implicaciones prácticas, en tanto se han encontrado relaciones de cada tipo de bienestar con distintos resultados de salud física. Los resultados obtenidos en este estudio constituyen un aporte empírico para el diseño de programas de prevención y control de enfermedades generadas por riesgos psicosociales.

El propósito de la presente investigación era determinar si existía una relación entre el estilo de liderazgo y el Engagement con el trabajo en una muestra de empleados pertenecientes al área de la salud en Puerto Rico. La muestra constó de 147 empleados. En la recolección de datos para esta investigación se utilizaron tres cuestionarios. Hoja de datos sociodemográficos y organizacionales, el segundo instrumento fue el Cuestionario de Estilos de Liderazgo (CELID-A y S) desarrollado por Castro-Solano, Nader & Casullo (2004) y por último el Ultrecht Work Engagement con el trabajo Scale (UWES-9) desarrollado por Schaufeli, Bakker, & Salanova (2006). El liderazgo predominante en la organización es liderazgo transformacional, tanto los supervisores como los supervisados perciben el estilo de liderazgo en la organización como uno transformacional. Con relación al Engagemen con el trabajo los supervisores muestran mayores niveles de Engagement, no se encontraron diferencias por género y Engagement con el trabajo. Se encontró relación significativa entre el liderazgo transformacional y el Engagement con el trabajo.
