Transformational leadership has emerged as the dominant model for understanding how leaders impact affective and behavioral responses of their followers. The current study investigated the extent to which follower core self-evaluation (Judge et al., 1997) and affect-based trust in leadership impact the relationship between transformational leadership behaviors and work outcomes, such as follower job satisfaction, satisfaction with the leader, perceptions of job core characteristics, and organizational citizenship behaviors. Follower core self-evaluation was found to moderate the relationship between transformational leadership behaviors and follower job satisfaction and satisfaction with the leader. Affect-based trust in the leader was found to fully mediate the relationship between transformational leadership behaviors and follower job satisfaction and satisfaction with the leader and to partially mediate relationships with organizational citizenship behaviors and perceptions of core job characteristics. Practical and theoretical implications as well as future research directions are also discussed.

Transformational leaders inspire followers to perform beyond expectations and to become transformational leaders themselves. Research evidence shows that transformational leadership has positive effects on people, teams, organizations, and nations. In addition to producing higher levels of follower performance, transformational leadership results in increased follower satisfaction and commitment. However, there is still much to be learned about the complex set of antecedents that predict perceptions of transformational leader behaviors, and research is scarce regarding moderators that impact the relationship between leader behavior and follower outcomes. Most research regarding antecedents of transformational leadership has focused on leader personality and other individual differences, but there are other potential predictors not addressed in the literature, such as how the match between a leader and the situation influences transformational leadership. This study expanded upon previous research by examining the constructs of person-organization fit, person-job fit (demands-abilities and needs-supplies), and motivation to lead as predictors of transformational leader behavior. Because followers' fit with the situation may influence their receptiveness to transformational leadership, I also examined follower perceptions of person-supervisor fit and person-organization fit as moderators of the relationship between transformational leadership and follower outcomes. I hypothesized that these relationships would be stronger for those with higher levels of fit perceptions and recruited participants from multiple organizations to test the hypotheses. A sample of 215 leaders across 10 organizations provided self-report data regarding the proposed antecedents, as well as their personality characteristics, the need for change in their work unit, and the performance of their followers.

Purpose: To examine the linkage between employee core self-evaluation (CSE) and employee outcomes and the moderating effects of transformational leadership on the latter relationships. Design/Methodology/Approach: A survey with 546 matched supervisor-subordinate dyads representing six South Korean organizations. Hierarchical linear modeling was used to test the research hypotheses including the moderating effects. Findings: Employee CSE was positively associated with job satisfaction, affective organizational commitment, and job performance. In addition, the latter relationships were facilitated by transformational leadership. Specifically, the relationship between CSE and job satisfaction and affective organizational commitment became strongest as transformational leadership was higher rather than lower. Implications: These findings contribute to a developing research literature that integrates individual characteristics and behaviors of both leaders and followers in leadership research. These results are also important in developing and in refining leadership theories on how leadership behaviors interact with followers' personality traits in influencing employee outcomes. Our findings also provide practical implications for organizations. For example, organizations wishing to enhance leadership effectiveness must consider individual characteristics and behaviors of both leaders and followers. Originality/Value: One of few studies has examined the cross-level moderating effects of leadership behaviors on the relationships between followers' CSE and employee outcomes.

ABSTRACT: Modern leadership theory asserts that followers of exceptional leaders are willing to take personal risk in support of stated organizational objectives. In that vein, two experimental studies were conducted to evaluate the influence of transformational leadership behaviors on followers' willingness to take risk. In each study, transformational leadership was manipulated with a trained actor, and student participants were asked to indicate their willingness to assume a risky position. Drawing on assertions contained within transformational leadership theory, I hypothesized that followers of transformational leaders would be more likely to put personal or company resources at risk. I further hypothesized that observed effects of leadership on risk behavior would depend on how aspects of the decision scenario were introduced. In Study 1, students who observed a highly transformational, highly charismatic project coordinator were more willing to participate in an uncertain assignment than students who watched a leader who exhibited fewer charismatic leadership behaviors. In Study 2, participants were asked to assume the role of a division manager in a fictional company and to make an investment decision on behalf of a company. Managers who observed a transformational CEO reported higher levels of expectancy in the investment's outcomes, and were less influenced by how aspects of the decision scenario were introduced. Results of these studies make a contribution to transformational leadership theory by directly testing one of its main tenets -- that followers are willing to take risks on behalf of the organization. Further, transformational leadership theory is enhanced through the observation that effects are realized through a cognitive mechanism, namely, issue interpretation.
