The 186 officers were on active duty assigned to the surface warfare fleet and graduates of the United States Naval Academy (USNA) ... The preliminary results of this study indicate that (1) high school rank and verbal and math aptitude were predictors of academic and military success at the USNA; (2) military performance at the USNA was a predictor of charismatic/inspirational leadership as rated by subordinates as well as superiors' performance evaluations; and (3) transformational as compared to transactional leadership as rated by subordinates was more strongly related to subordinates' evaluations of effectiveness and satisfaction with the focal officers and superiors' ratings of the focal officers' performance.

The purpose of the present study was to assess the relationships among transformational leadership and leader success in a sample of midshipmen at the U.S. Naval Academy (USNA). Data about 107 midshipmen (squad leaders) were collected from their 1,235 plebe subordinates, their company (Navy and Marine Corps) officers, and USNA records. Results of this study indicate that (1) transformational leadership and outcomes (extra effort by subordinates, satisfaction with and effectiveness of the focal leaders) as rated by plebes (subordinates) were highly related; (2) transformational leadership and outcomes as rated by company officers (superiors) were strongly associated; (3) high school class rank and verbal and math aptitude were predictive of academic and military success at USNA; (4) academic and military success were associated with USNA performance (e.g., performance grade, conduct, lack of demerits); (5) participation in varsity sports was related to being seen as a transformational leader; (6) superiors' ratings of outcomes were associated with subordinates' ratings of transformational but not transactional leadership; and (7) superiors' ratings of transformational leadership were related to USNA academic and military performance and performance grades of the midshipmen, while superiors' ratings of transactional leadership were associated with selection into the midshipmen leadership structure.

The data described a sample of cadets/students during their first 2 1/2 years of education and military training at a state military college. This thesis attempts to answer the following research questions: (1) How do midshipmen learn about leadership? (2) How do officer learning processes differ from midshipmen learning processes? The learning literature and the leadership literature identified the following leadership learning processes: (1) experience, (2) observation, (3) reflection, (4) experimentation, (5) interpersonal interactions, (6) organizational cultural, (7) formal instruction (i.e., conceptualization), and (8) self-direction. To test the research questions, the author conducted 25 focused interviews with Naval Academy midshipmen, Naval Postgraduate School students, and Naval Academy leadership instructors. The interview data was transcribed and analyzed. The data analysis yielded eight general themes related to midshipmen leadership development. The data suggested midshipmen learn leadership from the following sources: experience, observation, reflection, interpersonal interaction, and organizational culture. The interview data further suggested midshipmen do not learn leadership from formal classroom instruction; however, the officer interview data supported conceptualization (i.e., theoretical instruction) as an important leadership learning process. The officer interview data suggested that graduate students and leadership instructors use an integrated (i.e., systems) approach to learn leadership.
